The Job Ad That Actually Attracts Good Technicians

Most shop job ads read like a list of what the owner wants: '5 years experience, ASE certified, must be reliable, own tools required.' This is writing for yourself, not for the candidate.

A technician reading job ads is asking three questions: Will I make good money here? Will I be treated with respect? Is this shop actually busy enough to keep me earning?

Here's the job ad framework that works:

OPENING — Lead with what they get, not what you want:
'We're a busy 6-bay shop in [city] averaging 55+ cars/week. Our techs averaged $72,000 last year. We close at 5:30pm and we mean it.'

MIDDLE — Answer the 3 questions they're really asking:
- Compensation: Be specific. '$28–$38/hr flat rate based on ability' beats 'competitive pay' every time.
- Culture: One real sentence about how you actually operate.
- Tools/Equipment: What do you have that makes their job easier?

CLOSING — Remove friction:
'Text TECH to [number] to start a conversation. No resume required to start.'

This week's action: Rewrite your last job ad using this framework. Post it on Indeed AND in 3 local Facebook community groups. The community groups are free and often outperform Indeed for hourly positions.
📊 Benchmark

Average tech vacancy: 47 days. Shops using photo-and-pay-forward ads fill in 12–18 days.

📰 Industry News

Technician Shortage Deepens: 642,000 Open Positions Projected by 2026

The TechForce Foundation's latest report projects a shortage of 642,000 automotive technicians by 2026. The shops winning the talent war aren't necessarily paying the most — they're offering the clearest path to high earnings, predictable hours, and modern equipment. Culture and communication are now competitive advantages.

→ Your shop's reputation among local techs is your best recruiting tool. Ask your current team: 'Would you refer a friend to work here?' Their answer tells you everything.

🛠️ Tool of the Week
Indeed for Employers
Job posting platform · Pay-per-click model
3.8/5 for automotive hiring

Still the highest-volume source for tech applicants, but quality has declined as the platform has gotten noisier. Best used with a strong job ad (see this week's tip) and a fast response time — candidates who don't hear back within 4 hours have a 60% lower hire rate. Sponsor your post for at least 14 days to gather data.

What works
✓ Highest applicant volume
✓ Easy to set up
✓ Good analytics
✓ Mobile-friendly applications
Limitations
✗ Quality varies widely
✗ Getting expensive
✗ Competitors see your listing
✗ Ghosting is common
📊 Stat of the Week
4 hrs
The response window that matters most in tech recruiting. Candidates responded to within 4 hours of applying are 60% more likely to complete the hiring process. Set a phone alert for new Indeed applications.
